Abstract

This study examines the effects of workload and career development on employee performance, with work motivation serving as a mediating variable, among employees of telecommunication tower infrastructure provider companies in Indonesia. A quantitative, explanatory research design was employed using Partial Least Squares Structural Equation Modeling (PLS-SEM), with data analyzed using SmartPLS 4.0. Data were collected from 384 employees of the four largest tower provider companies in Indonesia, selected through a combination of purposive and proportional quota sampling. The findings indicate that workload has a negative and significant effect on both employee performance and work motivation. Conversely, career development has a positive and significant effect on employee performance and work motivation, and further enhances employee performance indirectly through work motivation. Work motivation itself has a positive and significant effect on employee performance and is confirmed to partially mediate the relationships between workload, career development, and employee performance. These findings highlight the importance of proportional workload management and optimized career development programs in sustaining employee motivation and improving employee performance in the telecommunication infrastructure industry.
